Introduction To Workforce Diversity Commerce Essay Workplace diversity refers to the extent to which an organization is culturally diverse. Cultural diversity includes the range of ways in which people experience a unique group identity, which includes gender, sexual orientation, race, ethnic and age. An organizations culture tends to determine the extent to which it is culturally diverse. In a journal entitledà The multicultural organization, by Taylor Cox, Jr., Cox talks about three organization types which focus on the development on cultural diversity. The three organization types are: the monolithic organization, the plural organization, and the multicultural organization. In the monolithic organization, the amount of structural integration (the presence of persons from different cultural groups in a single organization) is very minimal. In the United States, this organization usually represents white male majorities in the overall employee population with few women and minority men in management jobs. The plural organization has a more heterogeneous membership than the monolithic organization and takes steps to be more inclusive of persons from cultural backgrounds that differ from the dominant group. The multicultural organization not only contains many different cultural groups, but it values this diversity. Benefits 1. It helps motivating employees. 2. Challenges Miscommunication and lack of understanding is bound to happen in diverse workplaces. Having a policy of diversity and utilizing team-building exercises can help employees learn to communicate and respect each other. Diversity training should be implemented from the top through the bottom of the company hierarchy. Employees are more likely to consider policies fair if those policies can be seen firmly in place at the manager level. Having zero tolerance for harassment and discrimination can help companies avoid costly lawsuits. Action Steps First, assess your companys diversity across all departments. It may help objectivity to hire an outside consultant to perform a diversity assessment. Document what things you want to change, and then make a plan to start diversifying your business. Set up reasonable goals for your company; you may want to revisit your companys policy of diversity every quarter or annually. Be aware of the difference between pursuing workplace diversity and affirmative action. Affirmative action, which is the process of considering a persons racial background during the hiring process, has been challenged in the courts. The Supreme Court has generally frowned on workplace quotas. Employers should be careful to avoid reverse discrimination during the staffing process. For example, pursuing workplace diversity is not the same as having positions that are only open to women or people of color; this is illegal. Assimilation into the dominant organizational culture is a strategy that has had serious negative consequences for individuals in organizations and the organizations themselves. Those who assimilate are denied the ability to express their genuine selves in the workplace; they are forced to repress significant parts of their lives within a social context that frames a large part of their daily encounters with other people. She goes on to mention that People who spend significant amounts of energy coping with an alien environment have less energy left to do their jobs. Assimilation does not just create a situation in which people who are different are likely to fail, it also decreases the productivity of organizations. Later, in the 1970s and 1980s, as IBM started operating in other countries outside the US, it actively promoted diversity. The company developed a well-structured diversity policy and implemented it within the organization. During the 1990s, diversity council and network groups were formed to promote diversity In the early 2000s, a skilled workforce was one of the key differentiators for a successful IT company. IBM gave importance to not only recruiting and retaining the best talent but also to managing them in such a way that wastage of skills was reduced. In 2004, IBM developed Human Capital Management Services software to implement a talent management model within the organization. According to analysts, IBMs focus on talent management enabled the company to utilize its workforce properly and also to assess its future talent needs. They felt that the best practices in talent management could be further used to formulate and implement succession planning and leadership development strategies. Work Force Diversity at IBM Diversity at the work place in the US originated from the concept of EEO in the 1940s. At IBM, Watson Jr. issued the first equal opportunity policy letter in 1953. Later, it came under government compliance under the Civil Rights Act of the US in 1964. With the onset of globalization in the 1980s, organizations initiated efforts to broaden their marketplace. In an attempt to sustain themselves amidst the continuously increasing competition, they started doing business across the world. This trend made it important for them to focus on diverse cultures across borders in order to offer products and services that suited the specific needs of different markets. LITERATURE REVIEW In todays society, cultural diversity is at the highest point it has ever been. As companies are becoming more diverse, it is becoming more important for them to understand and manage that diversity. People of different backgrounds, races, ages, sex, and/or religions create a diverse workforce. There is an importance of having a diverse workforce in order to provide better performance overall. With a diverse workforce, there arises a need for new management strategies, which require organization leaders and managers to know the differences among their employees and to know how to handle situations involving these differences. Crime is Predominantly an Intra-Racial Event Essay
Introduction: Society has this perception that it is other races why crime occurs. Some people blame these crimes on black-on-black crimes, or Hispanics-on-Hispanics crimes. Being that crime seems to be predominantly an intra-racial event involving victims and offenders of the same race; will this type of destruction ever come to an end? While interviewing two of my co-workers while we were on break in between our runs, it was very interesting to learn of their intakes on this particular topic. The first co-worker I talked to is Hispanic. His name is Steven. Steven agrees that crime in a way is predominantly an intra-racial event, involving victims and offenders of the same race. Steven relates Hispanic-on-Hispanic intra-racial crime because of economic gaps in society. Steven feels that Hispanics are always given such a hard time when it comes to getting jobs. Hispanics are always first asked if they have a green card and can they legally work here in the United States. Steven says this comes from his own experience in trying to get a job as a mechanic. He felt very offended because of the stereotypes that society put on people of his origin. Steven says that he may be Hispanic but he was born and raised here in the United States. His parents were in the military, where they were stationed in San Antonio, Texas. His parents are from San Juan, Puerto Rico. Steven feels that this intra-racial crime comes from Hispanics having a lack of work and education to support their families. Steven has witnessed his own people killing one another over fearing being deported back to their country. Hispanics cross the border so that they can raise their families in a better environment with better opportunities. The second co-worker I talked to is African-American. I had hitherto attended the schools of Geneva; but my father thought it necessary, for the completion of my education, that I should be made acquainted with other customs than those of my native countryââ¬â¢ (Shelley 25). This inspired the young Victor to attend the University of Ingolstadt to study science. ââ¬Å"His motherââ¬â¢s death causes him to delay his departure by many months, but once at the university, Victor spends two years studying chemistry under the direction of M. Waldman and M. Krempeâ⬠(Guyer). In addition, the monster himself enjoyed to learn new things. From the very first day of being created, the monster had a desire to understand the way the world worked. Just as Victor had once done, the monster came upon three books. The Sorrows of Werter, a volume of Plutarchââ¬â¢s Lives, and Paradise Lost were the three books that helped the monster open up his mind to the knowledge that these books had to offer him. ââ¬Å"l learned from Werterââ¬â¢s imaginations despondency and gloom: but Plutarch taught me high thoughts; he elevated me above the wretched sphere of my own reflections, to admire and love the heroes of past agesâ⬠¦ But Paradise Lost excited ifferent and far deeper emotionsâ⬠(89-90). These books shaped how the monster viewed the world around him. The monster did not only learn through reading but from the cottagers as well. ââ¬Å"It impressed me deeply. I learned, from the views of social life which it developed, to admire their virtues, and to deprecate the vices of mankindâ⬠(88). Victor and his creation both had the passion for learning; this is what would eventually lead to their destruction. Similar to Victor, the monster appreciated nature. They both enjoyed the views of nature; it had the effect to be able to calm them down in the awful situations. After he murder ot Victorââ¬â¢s son, William, Victor still tound peacetulness upon looking at the mountains. ââ¬Å"Dear mountains! My own beautiful lake! how do you welcome your wanderer? Also, after gazing out the window for hours Victor ââ¬Å"felt the silence, although I was hardly conscious of its extreme profundityââ¬â¢ (120). ââ¬Å"The sublime mountainscape gives Victor a feeling of potential freedom and of mastery; however, in order to live that freedom he will have to free himself from the dead who haunt him, a freedom that may be possible only in death. Victor calls upon the dead and presents them with an alternativeââ¬âgive me happiness or deathâ⬠(Guyer). Victorââ¬â¢s creation always lived alone, and in that state of loneliness he found comfort in the natural environment he resided in. Soon after the creature was created he had a ifficult time remembering the original era of his being. All of a sudden ââ¬Å"a strange multiplicity of sensations seized me, and I saw, felt, heard, and smelt, at the same timeâ⬠¦ â⬠(70). At first, the monster was surprised when spring came and he saw nature begin to bloom. His senses heightened and became revived. ââ¬Å"It surprised me, that what before was desert and gloomy should now bloom with the most beautiful flowers and verdure. My senses were gratified and refreshed by a thousand scents of delight, and a thousand sights of beautyââ¬â¢ (80). Victor and the creature shared a love for nature and the way it could soothe them. While loneliness filled their hearts and souls, Victor and the monster both turned to nature for refuge. As the reader gets deeper in to the story, one begins to notice that both Victor and his creation were filled with a voracious reprisal. After the monster found victor in his room he was filled with anger miou have destroyed the work which you began; what is it that you intend? â⬠(120). In addition, the monster asked ââ¬Å"endured incalculable fatigue, and cold, and hunger; do you dare destroy my hopes? â⬠(120). Subsequent to the monster braking in to Victorââ¬â¢s room and escaping in his own boat, Victor was filled with rage. The night passed away, and the sun rose from the ocean; my feelings became calmer, if it may be called calmness, when the violence of rage sinks into the depths of despairâ⬠(121). One main event that started the quench for the undying hatred and sorrow was the death of Victorââ¬â¢s son, William. The monster decided to give the humans one last chance. When he stumbled upon a child, ââ¬Å"suddenly, as I gazed on him, an idea seized me, that this little creature was unprejudiced, and had lived too short of a time to have imbibed a horror of deformityââ¬â¢ (100). Soon after his encounter with the child, the monster realized that the young boy was Just like veryone else he has met. ââ¬Å"Hideous monster! Let me go; my papa is a Syndic-he is M. Frankenstein-he would punish you. You dare not keep meâ⬠(100). The creature also learned that the child he gave one last chance to was the son of Victor Frankenstein. ââ¬Å"Frankenstein! ou belong then to my enemy-to him towards whom I have sworn eternal revenge; you shall be my first victimâ⬠(100). Soon after the creature strangled the child, he saw something on his chest, it was a picture of a beautiful woman ââ¬Å"For a few moments I gazed with delight on her dark eyes, fringed by deep lashes, and her lovely lips; but presently my rage returned:â⬠(100). This is when t he monsters downfall began. ââ¬Å"It is thus that, too often in society, those who are best qualified to be its benefactors and its ornaments, are branded by some accident with scorn, and changed, by neglect and solitude of heart, into a scourge and a curseâ⬠(Shelley). The creation wanted revenge on Victor because he felt neglected and abandoned. ââ¬Å"Frankensteinââ¬â¢s moral failure is his heedless pursuit to know all that he might about life without taking any responsibility for his acts. His ââ¬Å"sinâ⬠is not solely in creating the monster, but in abandoning him to orphanhood at his birthâ⬠(Griffith). As a result, the ctions of the two characters in the course of the novel become very apparent to the reader that both Victor and his creation live for revenge.
